When Growing Businesses Need HR to Shift Gears | HR Market Update

Article Published 03 Mar 2026 / By Daniela Gonçalves

One of the interesting conversations I had this week was about how HR capability needs to evolve as organisations grow.

In the early stages of a business, HR often operates very differently.

The focus tends to be reactive. Supporting leaders when issues arise. Helping navigate people challenges as they appear. Solving problems quickly so the business can keep moving.

And in many entrepreneurial environments, HR leaders spend a lot of time earning their seat at the table.

But as organisations grow, that dynamic starts to shift.

Structure increases. Leadership teams expand. Workforce numbers grow. And suddenly the expectations on HR change.

It’s no longer just about responding to issues.

It’s about helping leaders see them coming.

What stood out in the conversation this week was the desire to move away from reactive people management and toward something more proactive.

Supporting leaders to think ahead about capability gaps. Helping them anticipate retention risks before they become resignations. Coaching managers on how to balance accountability with culture.

In other words, building leadership capability rather than solving every problem for them.

That shift isn’t always easy.

Many HR professionals have been promoted through operational roles where success meant stepping in and fixing things quickly. But as organisations scale, the expectation often becomes more strategic.

Less firefighting.
More foresight.

Another theme that surfaced was the challenge of maintaining culture while introducing more structure.

When organisations grow, systems, processes and frameworks inevitably become more important. But leaders are often careful not to lose the flexibility and entrepreneurial spirit that helped build the business in the first place.

Finding that balance can be one of the most interesting parts of HR leadership.

Across the Queensland HR and Safety market right now, I’m hearing similar conversations more often.

Organisations are growing. Expectations on HR are rising. And the capability required from people leaders is evolving with it.

The challenge isn’t simply filling roles.

It’s finding people who can help organisations make that shift.

If you’re seeing similar dynamics in your organisation, or thinking about how HR capability needs to evolve as businesses grow, I’m always open to a conversation.

Until next week,
Daniela
